Esta dissertação de mestrado aborda a relação entre as Práticas de Recursos Humanos
e o Employee-Based Brand Equity na Intention to Quit dos colaboradores numa
organização, com foco no contexto do Grupo Salvador Caetano. A competitividade
empresarial passou por uma transformação significativa nos últimos anos, com a
globalização e a necessidade constante de inovação, tornando a atração, motivação e
retenção de talentos fatores cruciais. As Práticas de Recursos Humanos desempenham
um papel crucial nesse cenário, influenciando a perceção dos colaboradores sobre a
organização e em consequência, a sua intenção de permanecer na empresa. Destaca se que as práticas de GRH são fundamentais para o sucesso organizacional, uma vez
que são desenvolvidas com o propósito de otimizar a gestão do potencial dos
colaboradores, aprimorando a capacidade de atrair e reter profissionais. Apesar da
escassez de informação, o conceito de Employee-Based Brand Equity emerge como
crucial para entender a forma como os colaboradores se relacionam com a marca
empregadora, reconhecidos como os principais embaixadores da mesma. A construção
de uma marca transcende o cliente externo, permeando a experiência do colaborador,
influenciando a sua identificação com a organização e impactando a sua disposição em
permanecer na empresa. A Intention to Quit, indicador crucial na gestão de recursos
humanos, reflete a probabilidade de um colaborador procurar alternativas de emprego.
Neste sentido, é destacada a importância de compreender as suas determinantes. A
investigação, realizada no Grupo Salvador Caetano, adotou uma abordagem
metodológica quantitativa a partir de um inquérito por questionário, resultando em 78
respostas válidas. A estrutura da dissertação compreende sete capítulos, abrangendo
desde a introdução até conclusões, destacando limitações e sugestões para futuras
pesquisas.
This master's dissertation looks at the relationship between Human Resources Practices and Employee-Based Brand Equity in the Intention to Quit of employees in an organisation, focusing on the context of the Salvador Caetano Group. Business competitiveness has undergone a significant transformation in recent years with globalisation and the constant need for innovation, making the attraction, motivation and retention of talent crucial factors. Human Resources practices play a crucial role in this scenario, influencing employees' perceptions of the organisation and, as a result, their intention to stay with the company. It should be noted that HRM practices are fundamental to organisational success, since they are developed with the aim of optimising the management of employee potential, improving the ability to attract and retain professionals. Despite the scarcity of information, the concept of Employee-Based Brand Equity has emerged as crucial to understand how employees relate to the employer brand, since they are recognised as its main ambassadors. Building a brand transcends the external customer, permeating the employee experience, influencing their identification with the organisation and impacting on their willingness to stay with the company. Intention to Quit, a crucial indicator in human resources management, reflects the likelihood of an employee seeking alternative employment. Due to this, the importance of understanding its determinants is emphasised. The research, carried out at the Salvador Caetano Group, adopted a quantitative methodological approach based on a questionnaire survey, resulting in 78 valid responses. The structure of the dissertation comprises seven chapters, ranging from the introduction to the conclusions, highlighting limitations and suggestions for future research.
